(01) Specialist recruitment
Specialist Recruitment for Defence and Advanced Technology
Leadership is rarely the only bottleneck. The people who decide whether a defence programme delivers on time are systems engineers, software and electronics specialists, programme managers and compliance leads — and they are in short supply across the Nordic market.
In short
- Search for critical technical, programme and commercial specialists in defence and dual-use technology.
- Same research-led method as our executive search, applied to individual contributor and expert roles.
- We also source from adjacent industries — automotive, aerospace, telecom, advanced manufacturing.
- Security vetting, nationality and export-control requirements vary by employer and role; we handle those constraints openly with candidates.
Competence areas we search for
We work on roles where the shortage is real and the market small enough that the right person must be found rather than attracted by an advert.

Where defence specialists actually come from
The Nordic defence talent pool is smaller than current demand, and it is not growing fast enough to close the gap through internal competition alone. Companies that only recruit from other defence firms are bidding for the same few hundred people.
Adjacent industries develop directly transferable engineers: automotive and aerospace bring safety-critical development, certification discipline and long product cycles; telecom brings RF, signal processing and systems integration at scale; advanced manufacturing brings production ramp-up and supplier quality. What these candidates lack is the defence-specific context — which is learnable — not the engineering depth, which is not quickly learnable.
We treat adjacent-industry sourcing as a core part of specialist search, not a fallback for when defence candidates run out.
Security, nationality and export-control requirements
Requirements vary considerably by employer, by role and by jurisdiction. Some positions require security vetting under national rules, some involve citizenship or residency conditions, and some are constrained by export-control regimes such as ITAR or national equivalents.
We do not claim that our candidates hold clearances — clearance is granted by authorities in relation to a specific employer and role, not carried around by individuals. What we do is establish the real requirement with the client early, explain it honestly to candidates, and factor vetting lead times into the recruitment timeline rather than discovering them at offer stage.
Frequently asked questions
- What specialist roles does Defence Executive recruit?
- Systems, software, electronics and embedded engineering, radar, sensors and RF, cybersecurity, AI, ISR and C4ISR, programme and project management, procurement, supply chain, quality, compliance and certification, plus commercial roles such as bid management and business development.
- Do your candidates have security clearance?
- Clearance is granted by national authorities for a specific employer and role, so it is not something a candidate simply holds and transfers. Defence roles may involve security vetting, nationality restrictions or export-control requirements depending on the employer and jurisdiction, and we map those conditions at the start of each assignment.
- Can specialists from outside defence be recruited into the industry?
- Frequently, yes. Engineers from automotive, aerospace, telecom and advanced manufacturing work to comparable certification requirements, long development cycles and complex supply chains. The defence-specific context can be learned; the underlying engineering depth cannot be learned quickly.
